Drivers of Effectiveness in the Hybrid Workplace 

Today’s organizations need to operate effectively in highly volatile, uncertain, complex, and ambiguous (VUCA) environments. They need to be ready to tackle unforeseen global crisis situations, such as the Covid-19, which is currently impacting businesses. Keeping up with the pace of change and responding effectively in face of adverse events is crucial for organizations’ sustainability and their competitive advantage. Changing conditions are ubiquitous in today’s business environment, therefore, in our conception:

  • change is an opportunity for development and growth, and
  • workplace innovation is necessary for firms to develop and grow continuously with change.

Due to the COVID-19 sanitary crisis, a large number of companies and institutions have had to react quickly to the confinement, mainly by implementing remote work practices. The latter has become the only means for many people to perform their professional tasks. We investigated the conditions and challenges of remote work to generate the insights that can help Swiss organizations increase efficiency and well-being in hybrid workplace. The project was conducted by the members of the Intercultural Management Group together with colleagues from University Koźmiński, Warsaw and Kinnarps Poland. It was funded by the COVID-19 subvention, Economie & Service, HES-SO (sage-x 104074).


Project team

The GTHC Intercultural Management at HEIG-VD helps managers, teams and organizations develop intercultural competences that fosters well-being, creativity and effectiveness. The project on the remote work and virtual team effectiveness and well-being and builds on the expertise within the project team.

Anna Lupina-Wegener has expertise in leading and managing virtual teams in an international context. She has investigated drivers and barriers to effectiveness in multicultural teams (virtual as well as face-to face). Using social identity approach, she examined how teams overcome conflicts and construct a shared identity. For example, she conducted an action research project with the Graduate School of Management, St. Petersburg, Russia (funded by the FNS: Scientific & Technological Cooperation Programme Switzerland-Russia) to investigate virtual collaborations in Swiss-Russia virtual teams and jointly construct a course on virtual, multicultural teams. 

Dr. Paula Nestea is a research associate and investigates sensemaking, and self-determination mindfulness and well-being in the context of change and has expertise on individual effectiveness and well-being. She focuses on motivation and collective emotions management as drivers for remote work efficiency.

Dr. Güldem Karamustafa is a senior researcher and investigates processes of learning and adaptation to provide insights on how firms can effectively deal with the constant change, and learn through diverse experience. Dr. Karamustafa examined how leaders can facilitate interaction and learning in multicultural teams while going through uncertainty.  

Prof. Kaja Prystupa is an assistant professor at Kozminski University in Poland and a digital workplace designer. She trains and advises senior management in the area of virtual environment management. She delivers classes at post-graduate studies and Executive MBA at Kozminski Executive Business School of Kozminski University. Kaja is an author of a pioneering course in management of dispersed teams at the Master in Virtual Environment at Kozminski University financed by the Norwegian Funds.


Study results

The Intercultural Management Group at HEIG-VD together with colleagues from Koźmiński University conducted a survey on remote work during the COVID-19 sanitary crisis. Based on a sample of over 500 individuals from Suisse Romande, we identified key drivers of effectiveness in virtual collaboration during the lockdown. Building on our applied research results leaders should: 

  • Create a shared sense of belonging and build trust within their teams and organization
  • Nurture the hybrid workplace culture and preserve the human capital.
  • Provide training for effective communication and use of tools in the hybrid workplace.

These will ensure efficiency and well-being in the hybrid workplace and allow for a resilient and agile workforce.

The Intercultural Management Research group at IIDE/ HEIG-VD surveyed more than 500 professionals and gathered insights on their effectiveness in remote work during lockdown. The team will present the findings of the study and discuss the implications with a panel of experts to provide insights as to how employers can best plan and organize the hybrid workplace.

Le groupe de recherche en management interculturel de l'IIDE / HEIG-VD a interrogé plus de 500 professionnel-le-s et recueilli des données sur l’efficacité du télétravail et l’engagement des employé-e-s pendant la pandémie. L’équipe présentera les résultats de l'étude et discutera des implications avec un groupe d'experts pour fournir des informations concernant la planification et l’organisation du travail hybride.
